The impact of Organizational frustration on affective commitment and surface acting in some Egyptian Hotels: Job experience as a Moderator

Abstract
The study aims to study the relationship between organizational frustration, surface acting and affective commitment of some Sharm El Sheikh's hotels and resorts, and to test the role of job experience as a moderator in the relationship between organizational frustration and both affective commitment and surface acting. The field study was conducted using a questionnaire directed to a random sample of employees at some five-star hotels in Sharm el-Sheikh. The results showed a negative effect of organizational frustration on affective commitment, and the effect was positive on surface acting, also, the role of job experience has been shown to slow down both the negative impact of organizational frustration on affective commitment and the positive influence of surface acting. The study recommends to understand and identify the reasons and circumstances that cause the frustration of employees and provide appropriate ways to deal with them effectively, and the need to some experienced employees in the various departments of the hotel, especially those suffering from organizational frustration to help the low experience employees to maintain their affective commitment and avoid dragging to surface acting.
